Johnny personality type is INTP, but since he's got a lot of SJ traits, he's better categorized as an INTJ. His interests are a bit different than most INTPs in that he likes to observe people and the world around him, but the most important thing is that he doesn't just observe people. He observes everything around him and watches for the most minute details because that's the only way to know how to improve everyone's lives.
The way he works is very similar to the way Kaworu used his Entry Plug to create the Human Instrumentality Project rather than just using his own hands. That was not just to save humanity, but to save Shinji and help him grow into a better person. When you think about it, Kaworu is responsible for creating the Gendo Ikari that we all know and love, and that's why Shinji is such a great person.
But when something goes wrong, Kaworu becomes a lot like Shinji and his actions are not necessarily dictated by his heart. He's always trying to fix things for others, but he's so focused on others that he doesn't always put himself first. Again, his personality is similar to Shinji, who is constantly trying to help people but always puts himself last.
